Editorial verdict
Methodologically competent regional study with meaningful findings, but the cross-sectional design, single-country sample, and self-report data prevent causal claims — treat the mediation findings as theoretically plausible associations, not established mechanisms.
Executive summary
This study addresses how participative leadership contributes to the long-term sustainability of women-led micro, small, and medium enterprises in Uganda, and whether entrepreneurial commitment mediates that relationship. Anchored in Self-Determination Theory, the authors argue that participative leadership practices — consultation, delegation, shared decision-making — satisfy the entrepreneur's psychological needs for autonomy, competence, and relatedness, thereby strengthening her commitment to the venture, which in turn supports multidimensional business sustainability. Data were collected from 221 women owner-managers in the Kampala Metropolitan Area using a structured questionnaire, and analysed via Partial Least Squares Structural Equation Modelling (PLS-SEM). All four hypothesised relationships were supported: participative leadership positively influenced business sustainability (β = 0.290) and entrepreneurial commitment (β = 0.503); entrepreneurial commitment positively influenced sustainability (β = 0.531); and entrepreneurial commitment partially mediated the leadership–sustainability relationship (indirect effect β = 0.267). The authors conclude that sustainable women entrepreneurship in developing economies depends on leadership behaviours that cultivate entrepreneurial commitment alongside external institutional support, extending Self-Determination Theory into the women entrepreneurship context.
Key insights
- 1Entrepreneurial commitment demonstrated the strongest direct association with business sustainability (β = 0.531, f² = 0.441), surpassing the direct effect of participative leadership, suggesting the entrepreneur's psychological attachment and persistence are particularly consequential for enterprise longevity.
- 2Participative leadership is associated not only with follower outcomes but also with the owner-manager's own motivational states — a finding that complicates the conventional leader-follower framing by positioning the entrepreneur as both agent and beneficiary of participative practices.
- 3The partial mediation result indicates two complementary pathways from participative leadership to sustainability: a motivational pathway through entrepreneurial commitment, and an organisational pathway through knowledge sharing, collaborative decision-making, and stakeholder involvement — neither pathway alone is sufficient.
Practical takeaways
- Leadership development programmes targeting women entrepreneurs in developing economies may benefit from integrating participative leadership competencies — consultation, delegation, joint problem-solving — alongside technical and financial support, as these practices appear associated with both entrepreneur commitment and broader business sustainability.
- Entrepreneurship support organisations and enterprise development programmes may find entrepreneurial commitment a useful indicator of sustainability potential, given its strong empirical association with multidimensional business sustainability outcomes in this study's context.
Frameworks mentioned
Self-Determination Theory
A motivation theory proposing that satisfaction of three basic psychological needs — autonomy, competence, and relatedness — supports autonomous motivation, persistence, and sustained engagement; used here to explain how participative leadership may strengthen entrepreneurial commitment.
PLS-SEM
Partial Least Squares Structural Equation Modelling; a variance-based statistical technique used to test the measurement model and structural hypotheses, including mediation, via bootstrapping.
